Why good staff leave caring professions

Good staff rarely leave caring professions because they do not care. They often leave because they care too much for too long without enough support.

  • They stay late

  • They take responsibility

  • They worry about the people they support

  • They try to do the job properly even when the workload keeps growing

  • They carry emotional labour that is not always visible

  • Over time, that takes a real toll on well-being, motivation, and confidence

Research across health, social care, and education consistently shows that burnout is strongly linked to chronic workload, emotional strain, and lack of organisational support, rather than a lack of commitment.

In the S.M.I.L.E framework, we talk about stress as a normal human response to prolonged pressure, not a personal weakness. We look at stress, expectations, boundaries and recovery, because burnout rarely comes from one bad day.It comes from too many demanding days without enough support.

In caring professions, these reactions are often a sign that someone has been coping for a long time, not that they are not strong enough.

Many people do not leave because they want to, they leave because they are exhausted.

If organisations want to keep good staff, well-being has to be part of everyday practice, not just something offered when people are struggling. It needs to be part of everyday culture, supervision, leadership, and workload planning, not just something offered when people are at breaking point.

Keeping staff well is not a luxury in caring professions. It is what keeps services running. Most of the professionals I meet in workshops are skilled, committed and experienced. They do not need to be told to care more. They need working environments that make caring sustainable.

A helpful overview of burnout in caring roles can be found in this short talk:

A bit of reflection:

What do you think makes the biggest difference to staff staying or leaving?

Make your self-care inevitable!
